Organisational research has consistently highlighted the pivotal role that leaders play in shaping employee engagement. Gallup’s extensive global studies (which include millions of employees worldwide), for example, have highlighted that managers account for at least 70% of the variance in employee engagement scores within organisations. While multiple factors contribute to how connected and motivated employees feel in their roles, the quality of the working relationship between employees and their immediate leader consistently emerges as one of the strongest predictors of engagement.
At the core of these relationships lies trust and respect. Crucially, this trust and respect is not built through position or authority alone, but through consistent and authentic behaviours, which begins with effective, two-way communication. Leaders must go beyond simply disseminating information or issuing instructions; they need to actively seek out, listen to, and respond to employee perspectives, concerns, and ideas.
This is particularly important because employees closest to the operational work are often the most knowledgeable about day-to-day challenges, inefficiencies, and opportunities for improvement. Yet, in many hierarchical and siloed organisations, these valuable insights remain untapped and often go unheard.
When leaders fail to engage employees in meaningful dialogue about their work, organisations risk losing valuable knowledge and problem-solving capacity. Conversely, when employees are genuinely heard and see their feedback taken seriously, it strengthens not only engagement but also commitment, job satisfaction, and a sense of ownership over outcomes.
